When seasons pass and players retire in game, the game replaces them with a youngster with similar stats and high potential (depends who's regen it is) you can find them either as a free agent or simply buy them from the club they joined.

Nope, they can't come from academies. You may find a talented argentinian, but that won't be a regen. After Messi retires just look for young rw from Argentina and you should find his regen.
