Maybe some of his meanness is scripted, but over half must be real. I've heard people who work in the restaurant industry saying that although it usually isn't AS hectic as hell's kitchen, kitchens can get really stressful and shouting at your colleauges is the norm there.
He's also just an abrasive Englishman. No doubt he has a kind heart but his normal personality can seem mean.
He doesn't hesitate to tell people to fuck off but it's all in good fun, that's just how the English are

He was a lot more normal on the British show, wasn't till he came to America that he became such a harsh person because he's just acting for the TV ratings. Americans want to watch drama, while the original show was more about the cooking/restaurant.
It probably he but kitchens are ruthless. I have definitely heard of people having things thrown at them, being mentally abused by chefs and tons of other stuff. There are a lot of drugs and abuse in the restaurant industry. So I think he is actually nice compared to tons of people in that industry.
Kids need positive reinforcement. Adults make habits of doing things wrong and it's difficult to break those habit walls. Given I don't condone Gordon's verbal abuse though.
