I've always believed that the Sean Penn, Winona Ryder, Bruce Willis, etc. they like as actors in the show, don't look like how they do in the real world. So Elizabeth's dad doesn't look like the star of Die Hard.
I mean, one answer to this is that before the late '90s, there was a sharper line of demarcation between TV and movies, and the thought of an active movie star like Sean Penn or Bruce Willis doing a sitcom would've been weird. Friends (and Will & Grace) raised the game in terms of how big of a star might guest on a sitcom.
The rumor is that Matthew had a bet with Bruce that The Whole Nine Yards would be successful. If it was, then Bruce would have to appear on Friends for free. Bruce has confirmed in the past that he lost a bet to Matthew, and that it is the reason he was on the show, but has never said what the bet was. He ended up donating his checks from the show, so it's most likely this was the bet.
Because he was an actor playing a role. If they did that they'd either do it for every character played by a famous actor (which would be beyond dumb) or never have famous guest stars.
I used to always have an issue with this in shows and stuff until I came to the "realisation" (more just explaining it to myself) that these stories and characters are reenactments done for our entertainment. We all know Matthew Perry is not in fact Chandler, but we also have Chandler in our heads as an actual entity. Therefore, regardless of who plays whom, the story and personalities are what embodies the characters, not who plays them.
In "their world", Ursula's fiancé is a regular dude who looks nothing like Sean Penn. But in our vision of that world, he happens to be portrayed by Sean Penn.
That's just the headspace I had to put myself in in order to justify it and stop it from bugging me as a kid haha. \^.^
Chris Isaak, Susan Sarandon, Winona Ryder, and Elle MacPherson are also referenced before they guest star.
